    Abstract:   學校是一個獨特的社會組織,深受成員人格特質與其所處物質和社會環境交互作用的影響,其中職員必須同時扮演多重角色,而不同的組織氣候關係著組織效能之優劣,以及員工的動機、工作效率、工作滿足感和成就;因此,學校校務要順利推展,有賴職員全力配合。在面臨環境的變遷下,職員能否發揮角色的功能,表現專業的效能,達到工作滿意,應該受到關心,因此對於職員人格特質、角色衝突、組織氣候與工作滿意關聯性,實值做深入之研究。   本研究之目的是探討國小職員的人格特質、角色衝突及組織氣候對工作滿意度之影響性研究,係採用問卷調查法,並以嘉義縣國小職員為研究對象,並採取SPSS軟體作為統計分析的工具,針對樣本資料做因素分析、信度分析、描述性統計、T檢定分析、單因子變異數分析、相關分析、迴歸分析、集群分析及徑路分析等分析方法;彙整本研究主要發現如下:1.國小職員的人口統計變數:性別、年齡、職稱、兼任行政職務、兼任行政年資、兼任行政職務、教育程度、公務員年資、學校規模與人格特質、角色衝突、組織氣候與工作滿意有部份顯著差異。2. 國小職員在人格特質、角色衝突、組織氣候及工作滿意各研究變項之間有部份相關。3. 國小職員的人格特質、角色衝突、組織氣候對工作滿意各子構面均有顯著影響。4. 國小職員在集群一(高鮮明人格特質、高角色衝突、高組織氣候、)與集群二(低顯著人格特質、低角色衝突、低組織氣候)對工作滿意構面有顯著的差異。5. 國小職員的的人格特質、組織氣候與工作滿意以徑路分析方法分析,呈現顯著正向影響,而角色衝突及與工作滿意則顯示負向影響。
      School is a unique social organization, affected by personality and his popular members of the physical and social environmental interaction effects, in which staff must play multiple roles, Different organizational climate relates to the merits of organizational effectiveness and employee motivation efficiency, job satisfaction and achievement; Therefore, implementation of the school depends on staff’s support. With the environment's changing, whether the staff can play a role in the function, performance of professional performance, achieve job satisfaction, should be concerned about, The Staff of personality traits, role conflict, organizational climate and job satisfaction correlation, shall be studied intensely.    The purpose of this study is to investigate the elementary school’s staff of the personality traits, role conflict and organizational climate influence on job satisfaction research, Questionnaire was used, and staff in Chiayi county to be studied. SPSS was taken as an analysis tool. Basic data done for factor analysis, reliability analysis, descriptive statistics, T test analysis of variance analysis, correlation analysis, regression analysis, cluster analysis and path analysis method; major findings from this study as follows: 1. Demographic variables of the staff in elementary school: gender, age, position, senior administration positions, administrative position, seniority, time administrative duties, education, civil service, seniority, school size and character, role conflict, organizational climate and job satisfaction Division were significantly different. 2. There is some correlation among variables of the personality traits, role conflict, organizational climate and job satisfaction of research of the staff in elementary school. 3. Personality, role conflict, organizational climate on job satisfaction dimensions of the staff in elementary school were significantly affected. 4. Staff in elementary school in Cluster 1 (high distinctive personality traits, high role conflict, high organizational climate,) and Cluster 2 (low significant personality traits, low role conflict, low organizational climate) are significant different on job satisfaction dimensions 5. Personality, organizational climate and job satisfaction by path analysis method of the staff in elementary school showed a significant positive effect and it showed a negative effect on the role conflict and job satisfaction.
