    Abstract:   隨著時代的進步,教育的普及化,九年一貫的教育政策使得國民中學在教育的角色上背負著極為重要的任務,而要使國民中學正常的運作則必須仰賴學校行政人員的努力,但各學校之行政人員常因工作壓力或工作太過繁雜,而影響其對於工作上的滿意程度,進而影響學校之行政效能,因此本研究擬探討行政人員工作壓力、工作特性與工作滿意之關係,並以苗栗縣公立國民中學之行政人員為研究對象做實證性研究。本研究之研究成果主要有下列五項: 1.全體受訪者中有45.3%的受訪者屬於高工作壓力的工作者,且其中職稱為主任與組長者有60%傾向過度投入。2.行政人員之工作特性與工作壓力具有顯著的負相關,且工作壓力與工作滿意也呈現顯著負相關,此顯示當行政人員工作特性知覺愈低,會造成的工作壓力愈大,而工作壓力愈大時,則其工作滿意也就愈低。3.行政人員之工作特性的知覺與工作滿意的知覺具有顯著的正相關,且其中工作特性構面之「回饋性」與工作滿意構面達極顯著相關,此顯示行政人員對工作特性瞭解愈高,其對工作滿意也就愈高。4.不同工作壓力之行政人員對工作滿意的知覺具有顯著性的差異存在,其中除「工作本身」構面外,低工作壓力之行政人員對工作滿意各構面的平均知覺程度皆高於高工作壓力之行政人員。5.不同工作特性之行政人員對工作滿意的知覺具有顯著性的差異存在,其中高工作感受群對工作滿意構面中之「領導與協助」、「社會地位」與「人際關係」三個構面具有比較高的知覺程度。
      Along with the changing times, popularization of education and a nine-year curriculum system, junior high schools bear a substantial mission on their shoulders when they play a role in education. They must rely on efforts of administrative staff at school to regulate operations of junior high school. However, job stress or excessively high workload often affects administrative staff’s satisfaction with their job and further influences the administrative effectiveness of schools. Therefore, this study planned to probe the relationship between administrative staff’s job stress, job characteristics and job satisfaction. Administrative staffs at public junior high schools in Miao-Li County were chosen as the study subjects for empirical analysis. Five main findings of this study are summarized as follow: 1.45.3% of the interviewees are under high job stress, among which 60% of workers with positions of chief and team leader show a tendency of over-working.2.Job characteristics of administrative staff show a significant negative correlation with job stress, and job stress also shows a significant negative correlation with job satisfaction, meaning that the lower the administrative staff’s consciousness of job characteristics is, the higher the job stress is, which leads to lower job satisfaction.3.The administrative staff’s consciousness of job characteristics shows a significant positive correlation with the consciousness of job satisfaction, among which the “feedback” of dimensions of job characteristics show an extremely significant correlation with dimension of job satisfaction, indicating that the higher the administrative staff’s understanding of their job characteristics is, the higher the job satisfaction is.4.There are significant differences in consciousness of job satisfaction coming from administrative staff with different job stresses. Except for the dimensions of “job itself”, the average level of consciousness for various dimensions of job satisfaction from administrative staff with low job stress is higher than administrative staff with high job stress.5.There are significant differences in consciousness of job satisfaction coming from administrative staff with different job characteristics. The group with high levels of feeling for the job has higher levels of consciousness in respect of three dimensions of “Leadership and assistance”, “Social status” and “Human relationships” in job satisfaction.
