摘要: | 育幼院在社會福利中被歸類至兒童安置機構,主要是提供兒童長期或短期居住、教養及生活照顧之機構。育幼院保育員在面對機構服務的內容及範圍的多樣化,其角色特性為何?在育幼院中究竟扮演了哪些角色?保育員面對其角色在理想上的自我期待?院方給的期待?院童的期待?甚至是生涯規劃方面……等等,面對理想上以及現實上的落差,保育員有何行為調適及溝通的過程?而在現實環境下,育幼院保育員究竟會面臨哪些角色衝突,以及如何因應而實踐其角色? 本研究的目的主要為了解育幼院保育員在機構中的生活及其角色實踐。研究者從院童及機構對保育員的期待、保育員本身面臨的角色衝突以及其自我的調適與轉化幾個面向去切入描繪出保育員的角色實踐歷程。 研究發現與建議:1.「迴避心態」以利日常工作的進行2.機構對保育員的要求提高但未能滿足其相對需求3.保育員流動率問題的活現──可能性4.經由種種自我調適以達到角色實踐5.如何能讓保育員對於其角色願意有久任的意願,研究者發現:高薪即能留住人才的迷思?以及機構對保育員的重視表現與態度呈現 如果工作人員流動性、服務態度和專業知識會影響院童權益,那麼,對於跟院童最親密的「保育員」這個角色,是否更值得我們花心力予以關注,畢竟,無論對機構而言或是院童而言,保育員都是重要且不可或缺的一個角色。 The protectory asylum is sorted out for children to find a room for the organization in the social welfare, mainly offer children a long-time or short-term stay, cultivation, and live in the organization that look after them in a short time. The nursery nurse of protectory is facing the diversification of the content and range when serving in the organization, what will be his role characteristic? Which roles are acted on earth in protectory? Is the nursery nurse in the face of its role's self- expectation on the ideal? What expectation that the protectory given? What children's expectation? Even plan the respects in career, the drop in the face of the ideal and on reality, what behaviors do nursery nurse have to adjust the right course communicating? Under realistic environment, which role conflicts protectory nursery nurse can face on earth, and how practice his role because of answering? The purpose of this research, in order to understand that nursery nurse's life and role in the organization of protectory are practiced mainly. The researcher is virgin from the institute and expectation to the nursery nurse of protectory, role conflict and its self- adjusting and facing and cutting and depicting the nursery nurse 's role practice course with transform several rightly that the nursery nurse itself faces. detection and advice:1.「avoidance psychology」 going on with life work.2.The requisition for nursery nurse of the organization improves but fails to meet its relative demand.3.The nursery nurse flows to lead the question flow rate──possibility.4.Adjust and practice in order to reach roles rightly oneself.5.How to make the nursery nurse like to have will that has let to its role for a long time, the researcher finds: Wrong thinking that the high pay can retain staff ? And the organization attention to the nursery nurse displays and appears with the attitude. If staff member's mobility, attitude and professional knowledge will influence children's rights and interests, then, for following this role, most intimate the nursery nurse of institute, whether more worth our spending mental and physical efforts paying close attention to, or the institute is virgin and speech after all, no matter as for organization, nursery nurse are all an important and indispensable role. |
